Designing the Future of Work: The Alignment and Success Metric Problems

Encoding human morality into AI is complex, as our values are often nuanced and ambiguous. The Success Metric Problem
The success metric problem - also known as the criterion problem in IO psychology - refers to the difficulty of defining and measuring job performance. This problem extends beyond individual job performance to encompass organizational performance as well. It involves difficulties in defining performance, accurately measuring it, and avoiding measuring the wrong thing. Performance is often multifaceted, making it challenging to determine which aspects are most important and how to weight them. Measurement methods each have limitations, and measurement noise can occur when the measure is influenced by factors related to the predictor.
The Case of Social Media
The interplay of the alignment and success metric problems is evident in the evolution of social media platforms. Initially designed to connect people, many platforms inadvertently optimized for user engagement as their primary metric of success. This focus unintentionally capitalized on some of our most basic human biases, such as negativity bias and outgroup bias, leading to algorithms that amplified divisive content and promoted polarization and extremism. The misalignment between the platform's goals (engagement) and broader societal values (well-being, informed discourse) resulted in unintended negative consequences.
Ultimately if the success metric was only user engagement, we could call social media a slam dunk success, but if the success metrics included human impact or social impact it is objectively a failure. So much so in fact, that some countries are banning social media for certain groups like youth because the evidence of its negative impact on people is so clear.

Ensure Alignment in Human-AI Hybrid Decision-Making: Design AI systems with embedded ethical guidelines and human oversight to ensure that AI-driven decisions align with organizational values and prevent unintended consequences.
Establish Dynamic and Iterative Feedback Loops: Continuously reassess performance metrics and AI alignment through regular audits, employee feedback, and strategic reviews. Use data analytics to monitor the impact of human and AI actions on organizational performance and make timely adjustments.
Foster a Culture of Shared Responsibility and Inclusivity: Engage a broad range of stakeholders in the conversation about organizational success and communicate transparently about how human actions and AI systems contribute to organizational goals.
Implement Ethical Governance and Robust Oversight Mechanisms: Create oversight committees or ethics boards to evaluate the performance of AI systems and the adequacy of performance metrics. Embed ethical considerations and alignment with core values into the strategic planning process.
